Making online work work better

We at inspeyer, as well as most leaders, love to work with people. 

The pandemic sent us all to an isolated exile behind our screens. Every leader was confronted with the challenge of keeping a team productive and motivated from a distance. 

Human Resources and People and Organisational Development specialists lost the potent tools of live seminars and workshops and saw training calendars empty rapidly. 

Our challenge was to replace the dynamic and inspiring seminars we loved to deliver to hundreds of leaders, online. 

What works online?

What has worked for us, and for our clients is an uncompromising focus on the spirit of the meeting.

For us, Leadership and Team Development works in an open and participative atmosphere, addresses the real challenges pragmatically, has emotional impact, is fun and inspires. 

Sharing experience in our forum of coaches and cocreating with our clients, the key question was: 

“How to create a lively participative spirit – when all you physically have in the room with you are a flatscreen, a pair of headphones, a microphone and a camera?”

Some of the answers we found:

  • Short, physical exercises reduce video fatigue and are fun.
  • As managers noted how online meetings can be focussed and fun, they took ideas to the online meetings they lead themselves. 
  • If an online seminar or meeting is well prepared and participants briefly emotionally connect at the start, the meetings can produce significant output in a short time, while still being structured and enjoyable. 
  • High intercultural awareness in the design and interaction encourages intense and prolific participation from participants from diverse and international backgrounds and a global learning with and from each other.

Looking ahead

The future of developing leaders, increasing organizational and team cooperation and managing change will rely on an integrated and balanced coexistence of online and presence events. 

Presence events offer great opportunities for networking and connection, help take a break from the routines of everyday work life and allow for physical interaction. 

Online events save costs, time and effort of travel, allow for easy international participation, reduce the ecological footprint of a seminar, can easily be divided into shorter learning units, allow for more rapid and agile interaction, e.g. in breakout rooms, allow for easy integration of blended learning and make it easier to bring in experts, guests or stakeholders.

Case studies

The Client:

A German university

The Challenge:

An established Leadership Programme needed to be adapted to the pandemic situation. About half the modules had already been deliverd in person. Working from home and leading online included new challenges to the leaders. The participants enjoyed the informal aspects of the live workshops.

The Solution:

In very close cooperation with the team responsible for the training at the university, the remaining modules were adapted to an online format, using Zoom and making extensive use of breakout rooms. An additional module was added to address issues of leading and working remotely. The participants’ fears that the online format would be less interactive and social were addressed by including a number of interactive and entertaining elements and by postponing the final module until presence modules were again possible.

The Client:

An European institution

The challenge: 

Two companion workshops, one for team members, one for team leaders, of pan european supervisory teams had to be changed into an online format. Covid conditions in different countries and different cultural approaches in dealing with the pandemic and remote work posed additional challenges. 

The solution:

The two day live workshops were adapted to two different online formats. Company policy required WebEx to be used as video conference tool. For the leaders it was shortened to two three hour slots on consecutive days plus an individual mini coaching. For the team members workshop the duration was shortened to two three hour sessions per day, to reduce screen fatigue. Before the training pre work material is sent to the participants. The training cases were adapted and reduced to fit the online format.

The Client:

A fast growing Dax-listed company

The Challenge:

According to company policy, staff development feedback by leaders should be intensified. The leaders of all levels need to understand the importance of structured feedback and learn the tools for good dialogue. The leaders are from all around the globe.

The Solution:

Inspeyer developed a two half-day workshop that can be held in the mornings or evenings to accommodate all time zones, including visuals, a handbook and prework material. The workshop was designed as a highly interactive online workshop with the option of evolving it into a presence workshop, meeting the same goals. For maximal scalability a trainer manual has been developed that allows the client to use facilitators from around the world to deliver the workshop. The workshop has been designed in English and German,  with the option of being translated and delivered in a number of further languages.

The Client:

A global mid-sized technology company

The challenge: 

In a more and more global world, unified IT support has become a central issue. Different cultures and diverse expectations by internal customers make this challenging. The team is over 50 people strong, stretching from Australia to the US via Germany, Poland and other EU countries. The client’s technology market has been very volatile in the recent past. 

The solution:

Together with stakeholders within IT support, inspeyer developed a multi module programme including coaching and consulting on change, team-building, client. At the core were three week-long online workshops, with half the team participating in the mornings and half in the afternoons, to provide as little disruption to day to day operation as possible. Between and after the workshops, intensive (re-)alignment and individual coaching was included.
